Wells's argument runs against the grain of the AI-first recruiting deck currently circulating among broker-owners. His framing: AI lets a small ops team do the work of a much larger one — but only after you've built the kind of brokerage agents talk about unprompted. Without that, automation just lets you spam more people, faster.

The recruiting takeaway is concrete. He talks about agent-led referrals as the highest-converting source by a wide margin, and treats every retained agent as a recruiter for the next one. That's not a new idea, but the discipline he describes around it is rare: weekly check-ins, named owners on every relationship, and a refusal to let recruiting become a marketing function.

It's a useful counterpoint to the 'data and outreach automation will save us' narrative. Both can be true. But the order matters.
